Resilience training cannot outrun a template that was never designed to be survivable.

What the template actually says

A clinic template is a statement of values written in fifteen-minute increments. It says how much time a complex patient deserves, whether documentation is real work or invisible work, and what happens when the day runs late.

No wellness programme survives contact with a template that assumes every visit is simple and every clinician types at the speed of thought.

Three changes that outperform a workshop

Protected documentation time inside the session — not at the end of the day. A visit-length tier for genuinely complex patients, decided by clinical criteria rather than by whoever booked the slot. And an explicit rule for what gets dropped when a session overruns, decided in advance rather than improvised at 6pm.

Each is unglamorous, each is measurable, and each removes a daily insult rather than teaching people to absorb it.

Measure what leaders can change

Burnout surveys measure how people feel. Useful operational metrics measure what is being done to them: minutes in the record after hours, inbox volume per clinician, share of sessions ending late, and unfilled slots caused by short-notice cover.

Those four numbers move when leadership acts and stay flat when it does not, which is precisely why they are worth publishing internally.
